Reduksi Waste Produktivitas Melalui Kompensasi dan Efisiensi Sistem Manajemen di PT Mars Global Pratama

Penelitian ini dilatarbelakangi oleh tingginya turnover karyawan di PT Mars Global Pratama yang mencapai rata-rata 10% hingga puncak 13% per bulan pasca penerapan regulasi manajemen baru. Kebijakan kedisiplinan yang ketat tanpa diimbangi penyesuaian kompensasi menurunkan motivasi dan menghilangkan tacit knowledge pekerja berpengalaman. Kondisi ini memaksa sistem operasional menanggung beban kurva pembelajaran operator baru dan memicu pemborosan kritis pada aliran material maupun informasi Penelitian ini bertujuan mengidentifikasi metrik waste dominan, menganalisis akar permasalahan inefisiensi, serta merumuskan strategi perbaikan pada sistem manajemen dan kompensasi perusahaan. Pendekatan mixed methods digunakan dengan Dual Waste Assessment Model (WAM) untuk mengkuantifikasi pemborosan di lantai produksi dan area administratif. Analisis akar masalah menggunakan Fishbone Diagram (4M1E), divalidasi melalui SWOT, dan dirumuskan ke dalam tahap Plan siklus PDCA. Data primer diperoleh melalui kuesioner skala Likert kepada 32 responden aktif yang telah diuji validitas dan reliabilitasnya. Hasil Dual WAM mengidentifikasi Waste of Defect sebagai pemborosan paling kritis di lantai produksi (25,82%), sedangkan Waste of Waiting mendominasi area kantor (24,12%). Akar masalah utama adalah tekanan mental, ketidakadilan reward-punishment, dan beban target. Solusi strategis yang diusulkan adalah standardisasi kebijakan retensi karyawan melalui On the Job Mentorship dan skema kompensasi variabel berbasis efisiensi produktivitas dengan pendekatan Gainsharing-Performance Model. Strategi ini diproyeksikan menstabilkan turnover di bawah 3% dan mereduksi Waste of Defect hingga 84,3%.
