Pengaruh Loyalitas Karyawan dan Komitmen Organisasi Terhadap Perilaku Adaptif dengan Motivasi Kerja Sebagai Variabel Moderasi

Perubahan lingkungan organisasi yang semakin dinamis menuntut karyawan untuk memiliki perilaku adaptif dalam menghadapi tantangan kerja. Loyalitas karyawan dan komitmen organisasi menjadi faktor penting yang dapat mendorong perilaku adaptif, namun peran motivasi kerja dalam memperkuat hubungan tersebut masih perlu dikaji lebih lanjut. Penelitian ini bertujuan untuk menganalisis pengaruh loyalitas karyawan dan komitmen organisasi terhadap perilaku adaptif, dengan motivasi kerja sebagai variabel moderasi pada PT. XYZ. Pendekatan penelitian menggunakan metode kuantitatif dengan teknik analisis Structural Equation Modeling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa loyalitas karyawan dan komitmen organisasi berpengaruh positif dan signifikan terhadap perilaku adaptif. Selain itu, kedua variabel tersebut juga berpengaruh terhadap motivasi kerja, dan motivasi kerja sendiri terbukti berpengaruh positif terhadap perilaku adaptif. Namun, motivasi kerja tidak memoderasi hubungan antara loyalitas maupun komitmen organisasi dengan perilaku adaptif. Temuan ini memperkuat Social Exchange Theory bahwa hubungan timbal balik antara organisasi dan karyawan membentuk perilaku positif, namun menunjukkan bahwa motivasi kerja berperan lebih sebagai faktor independen daripada moderasi. Hasil penelitian ini diharapkan memberikan kontribusi teoretis bagi pengembangan kajian perilaku organisasi serta implikasi praktis bagi peningkatan efektivitas manajemen sumber daya manusia di perusahaan.
